La gestora enfermera como líder transformacional en España

Resumen

Introducción: De acuerdo a las investigaciones publicadas sobre "malos jefes", el 65% de los empleados preferirían otro perfil de personas al frente de sus equipos. Del mismo modo, distintos estudios indican que, para llegar a ser una organización sustentable, se necesitara´ un cambio significativo en las estrategias que se usan para el desarrollo de recursos humanos. Objetivos: Describir las percepciones sobre las características de liderazgo de las gestoras enfermeras en España. Metodología: El presente estudio se trata de una investigación de abordaje cuantitativo, observacional descriptivo y transversal realizado durante los meses de enero a mayo de 2018 a profesionales sanitarios españoles. Resultados: Se obtuvo una muestra válida de 420 profesionales. El 38,8% de los encuestados identifican a la jefa de unidad de enfermería como líder enfermero muy por encima del resto de las figuras gestoras enfermeras. No se encontraron diferencias estadisticamente significativas por razón de profesión. El 61,4% afirman que la gestora enfermera no atiende a las necesidades del grupo. Se encontró una diferencia estadisticamente significativa por razón de género a la hora de percibir la comunicación de las metas y objetivos. Conclusiones: El liderazgo transformador tiene una presencia media en la figura de la gestora enfermera en España, lo que parece indicar que no es el modelo de liderazgo más frecuente en las organizaciones sanitarias. Los resultados describen la consideración individual de las personas como un factor muy poco presente en la figura de la gestora enfermera siendo necesario profundizar en las razones que llevan este resultado.

Abstract (The nurse manager as a transformational leader in Spain)

Introduction: According to published research on "bad bosses", 65% of employees would prefer another profile of people at the head of their teams. In the same way, different studies indicate that, in order to become a sustainable organization, a significant change in the strategies used for human resource development will be needed. Objectives: To describe perceptions of the leadership characteristics of nurse managers in Spain. Methodology: This study is a quantitative, observational, descriptive and cross-sectional approach to research on Spanish healthcare professionals from January to May 2018. Results: A valid sample of 420 professionals was obtained. 38.8% of those surveyed identified the head of the nursing unit as the head of the nursing unit as the nurse leader well above the rest of the nursing management figures. No statistically significant differences were found by profession. 61.4% said that the nurse manager did not attend to the needs of the group. A statistically significant gender difference was found in the perception of the communication of goals and objectives. Conclusions: Transformative leadership has an average presence in the figure of the nurse manager in Spain, which seems to indicate that it is not the most frequent leadership model in healthcare organisations. The results describe the individual consideration of people as a very little present factor in the figure of the nurse manager, and it is necessary to study in depth the reasons for this result.
